Anstrengungsbereitschaft einen bestimmten Arbeitsauftrag zu erfüllen) das Produkt von Erwartungen und Werten der individual darstellt (Zimbardo & Gerrig, 2003).
Dabei unterscheidet Vroom (1964) zwei Arten von Erwartungen. Zum einen charakterisiert die Ergebniserwartung (expectancy bei Vroom) einer individual, die subjektiv wahrgenommene Wahrscheinlichkeit, dass durch ihre Arbeitsaktivität beziehungsweise Anstrengung ein bestimmtes unmittelbares Ergebnis erreicht wird (z.b. die Erwartung einer individual, dass durch sorgfältige Arbeit gute Qualität erreicht werden kann). Im Gegensatz dazu bezieht sich die Instrumentalitätserwartung (instrumentality bei Vroom) einer individual auf die subjektive Wahrscheinlichkeit mittelbarer Folgen, die zu angestrebten Belohnungen führen (z.b. die Erwartung einer individual, dass gute Qualität der Arbeitsleistung durch höhere Bezahlung belohnt wird). Die Werte oder Valenzen einer individual beinhalten dann die subjektive Bewertung und somit den Anreizwert der möglichen Belohnungen. Hierbei sind sowohl intrinsische (d.h. der Anreiz ergibt sich direkt durch die Ausübung der Tätigkeit) als auch extrinsische Valenzen (d.h. Belohnungen für die Ausübung der Tätigkeit und dabei beispielsweise eine höhere Bezahlung) möglich (Evans, 1987; Zimbardo & Gerrig, 2003).

Das Forschungsprogramm Subjektive Theorien (vgl. Groeben, Wahl, Schlee & Scheele, 1988) untersucht seit den 1980er Jahren die subjektive Sichtweise von Menschen und deren Handlungsrelevanz. Da davon ausgegangen werden kann, dass Führungskräfte auch entsprechend ihrer subjektiv-theoretischen Vorstellungen über Führung handeln, kommt diesen subjektiven Führungstheorien eine große Bedeutung zu.

Die Konzepte der Systemtheorie zeichnen sich dadurch aus, dass sie die Komplexität ihres jeweiligen Gegenstandsbereiches nicht „künstlich“ reduzieren, sondern diese Komplexität ernst nehmen und mit ihr konstruktiv umgehen (vgl. Willke, 2000, S. 4). Führung, systemisch betrachtet, kann damit neue Vorstellungen über Voraussetzungen und Folgen sowie über Möglichkeiten und Grenzen von Interventionen in komplexen Systemen entwickeln (vgl. Wilke, 1999, S. 1).

Diese Studie versucht nun aus dem Blickwinkel dieser beiden Konzepte die Erlebensmuster und Handlungsstrategien von Führungskräften im Organisationsalltag und in Situationen des organisatorischen Wandels zu betrachten und erste Kategorien zu beschreiben.
